Abstract
Organizational success in the manufacturing industry sector heavily relies on the stability and commitment of human resources, particularly at the production operator level. High employee turnover rates can disrupt the company's operational efficiency. This study aims to empirically examine the influence of the non-physical work environment on turnover intention among manufacturing industry production operators at PT X. Using a quantitative approach with a simple linear regression method, data were collected from 179 respondents through a purposive sampling technique. The research instruments utilized a non-physical work environment scale (25 items, α = 0.944) and a turnover intention scale (18 items, α = 0.903). The results of the Spearman’s Rho correlation analysis showed a significant negative relationship between the two variables (r = -0.556, p < .001). The regression test results yielded an F-value of 86.579 (p < .001) with a coefficient of determination ($R^2$) of 0.328, indicating that the non-physical work environment contributes 32.8% to the variation in turnover intention. Demographic analysis also revealed a significant difference in the level of turnover intention based on employment status (contract employees have a higher intention compared to permanent employees, p = 0.001), while there were no significant differences based on gender and length of service. The results of this study indicate that company management needs to evaluate aspects of the work climate, communication, and certainty of employee employment status to reduce the production operators' intention to leave.
